Abstract: O principal objetivo desta dissertação é estudar a mulher enquanto Contabilista Certificado (CC) em Portugal. Mais concretamente, pretendemos analisar a perceção dos CC sobre as dificuldades e os desafios que as mulheres enfrentam na sua vida profissional, quanto à progressão na carreira, às diferenças salariais e ao conflito trabalho-família. O estudo empírico foi realizado através da aplicação de um inquérito por questionário aos CC portugueses. A evidência obtida permite-nos concluir que, a capacidade de organização e de multitarefas, são as características mais consensuais atribuídas às mulheres CC portuguesas, seguindo-se a perseverança, o comportamento ético, a prudência, o cumprimento com regras/normas, a ponderação e a capacidade de trabalho em equipa. Contudo, por serem mulheres, as CC têm menos tempo disponível e sentem maior cansaço, podendo ser pressionadas a adiar a maternidade ou o casamento. A condição feminina, e os fatores que lhe estão associados, tais como a constituição de família e a pouca disponibilidade de tempo, são percecionados como sendo os principais obstáculos àquela progressão. Já as políticas internas da entidade, a condição feminina e a não valorização da profissão parecem ser os fatores que mais justificam a desadequada remuneração salarial das mulheres CC. Os fatores justificativos do conflito trabalho-família mais vividos pelas mulheres CC são: a disponibilidade de tempo que a profissão exige; o excesso de responsabilidade associado ao desempenho da profissão; e a cultura ainda instituída do papel da mulher na sociedade, de ser devota à família e às tarefas domésticas. Perceciona-se um otimismo quanto à evolução da mulher CC na progressão da carreira; e um pessimismo quanto à adequação da remuneração das mulheres CC e ao conflito trabalho-família. Os fatores que têm contribuído para a diminuição de algumas dificuldades, decorrem das próprias características pessoais e atitudes da mulher CC (capacidade diferenciadora da mulher, suas competências pessoais e sociais, e seu investimento em formação), e de fatores relacionados com o apoio da família. As medidas governamentais não têm contribuído para atenuar as dificuldades reportadas neste estudo. Esta investigação contribui para a literatura e para a prática, ao identificar as dificuldades e os desafios que as mulheres CC portuguesas enfrentam no desempenho da sua atividade.
Throughout history, many efforts have been made to fight male domination and to promote the emancipation of women, seeking to create a common place to both men and women, where gender differences are blurred. The main goal of this dissertation is to study women as Certified Accountants (CA) in Portugal. More specifically, we intend to analyze the CA perceptions about the difficulties and challenges that women face in their professional life, regarding career progression, wage differences and work-family conflict. The empirical study was carried out through the application of a questionnaire survey to Portuguese CA. The evidence obtained allows us to conclude that organizational and multitasking skills are the most consensual characteristics attributed to Portuguese female CA, followed by perseverance, ethical behaviour, prudence, compliance with rules/standards, thoughtfulness, and teamwork skills. However, because they are women, CA have less time available and feel more fatigue, and because of that they might feel pressured to postpone motherhood or marriage. The female condition, and the factors associated with it, such as having a family and limited time available, are perceived as the main obstacles for their career progression. The internal policies of the entity, the female condition and the non-appreciation of the profession seem to be the factors that most justify the inadequate salary paid to CA women. The factors that most CA women perceive as justifying the work-family conflict are the availability of time that the profession requires; the excessive responsibility associated with the performance of the profession; and the still established culture of women's role in society, of being devoted to the family and domestic chores. There is perceived optimism about CA women's career progression; and pessimism about the adequacy of pay for CA women and the work-family conflict. The factors that have contributed more to the reduction of some difficulties, arise from the personal characteristics and attitudes of CA women themselves (women's differentiating capacity, their personal and social skills, and their investment in training), and from factors related to family support. Government measures have not contributed to alleviating the difficulties reported in this study. This research contributes to the literature and to the practice by identifying the difficulties and challenges that Portuguese CA women face in carrying out their activity.
