Perceção dos enfermeiros sobre os líderes em enfermagem

Abstract

Liderar com eficácia é um dos principais objetivos dos enfermeiros chefes, no sentido de conduzir a equipa de enfermagem na persecução dos objetivos institucionais e, consequentemente, ao sucesso das organizações de saúde. O estilo de liderança que cada enfermeiro chefe adota poderá ser determinante no alcance desse êxito. Recorreu-se a um estudo de natureza quantitativo, do tipo descritivo-correlacional. A metodologia adotada consiste na recolha de informação através da aplicação de um questionário (composto por duas partes distintas) dirigido aos enfermeiros do Centro Hospitalar Baixo Vouga – Unidade Aveiro, sem funções de chefia. O estudo envolve uma amostra de 216 enfermeiros. Os resultados encontrados sugerem que existe correlação entre a perceção e a idealização dos enfermeiros quanto ao estilo de liderança do enfermeiro chefe. Verifica-se que não há grande diferença no valor das médias para as diferentes subescalas da perceção e da idealização do estilo de liderança do enfermeiro chefe, no entanto, a que apresenta maior valor médio é o estilo relativo ao “Grau de Estruturação da Tarefa”, seguido, com um valor próximo o “Trabalho em Equipa”. Assim, conclui-se que o estilo de liderança do enfermeiro chefe percecionado pelos enfermeiros corresponde ao estilo de liderança que os mesmos enfermeiros idealizam. O estudo demonstra que a idade dos enfermeiros, a categoria profissional e o tempo de exercício profissional interferem na perceção que os enfermeiros têm quanto ao estilo de liderança do enfermeiro chefe. Por outro lado, não há qualquer relação entre o estilo percecionado pelos enfermeiros e o seu género, nem relativamente às habilitações académicas, nem relativamente ao número de serviços onde trabalhou, nem com tipo de vínculo à instituição, nem com estar colocado no serviço da sua preferência.

Leading effectively is one of the main goals of head nurses, in order to lead the nursing team in pursuit of institutional objectives and, consequently, to the success of healthcare organizations. The leadership style that embraces each head nurse can be fundamental in achieving success. A study of quantitative nature, of a descriptive-correlational type was used and the methodology consists in collecting information through a questionnaire (composed of two distinct parts) directed to nurses from the Hospital Center Baixo Vouga - Aveiro Unit without managerial duties. The study involves a sample of 216 nurses. The results suggest a correlation between the perception and the idealization of nurses about the leadership style of the head nurse. It appears that there is no great difference in value of the averages for the different subscales of perception and idealization of the leadership style of the head nurse, however, the highest average value is for the "Degree of Structuring a Task" and followed by a close value is "Teamwork". Thus, we conclude that the leadership style of the head nurse perceived by nurses corresponds to the style of leadership that they idealize. The study shows that the age of the nurses, their professional category and the time of professional exercise interfere with the perception that the nurses have about the leadership style of the head nurse. On the other hand, there is no relation between the style perceived by nurses and their kind, nor with respect to academic qualifications, nor on the number of services where they have worked, nor with the type of bond to the institution, nor being placed in the service of their preference.
